BOSTON–(COMMERCIAL THREAD) – New analysis from Press Ganey, the national leader in healthcare consumer and workforce engagement, reveals key drivers of voluntary nurse turnover thanks to a recently conducted national assessment of the theft risk analysis. Responses from 100,000 healthcare workers across the United States reveal a generational divide, the main factors influencing the risk of turnover and low levels of engagement among primary caregivers. The study also indicates clear actions health systems can take to change these trends.
Survey results showed that nationally, nearly 30% of registered nurses (RNs) are at risk of leaving their organization.
Nurses under 35 who have worked for their current employer for less than a year are the most likely to leave voluntarily. More specifically, new recruits who have no connection with their team, their managers or their organization are the most at risk of turnover: approximately one in five nurses who correspond to this profile leaves their job.
Employee engagement ratings have fallen twice as fast for RNs as for non-RNs in the past 12 months.
Work schedules also play an important role in employee engagement: nurses who work nights and weekends reported lower engagement levels than their daytime counterparts.

Despite the unveiling of the disturbing realities of a disengaged workforce, the analysis shows promising results in spotting the risk of turnover and understanding how to deal with it. One of the best predictors of turnover risk is low participation in employee engagement surveys. Additionally, low scores on questions that measure whether respondents feel a sense of belonging is a key indicator of nurses’ disengagement, and improving this sense of belonging is a valuable retention strategy for health systems.
“Nurses who are reluctant to leave the profession altogether are watching to see if leaders are really listening and willing to tackle tough issues – or just go with the flow,” said Doucette.
To offset these trends and lead to meaningful and lasting change, healthcare systems must be proactive in understanding what their workforce thinks about the organization’s ability to support them throughout the pandemic and beyond.
It is essential to measure your team’s pulse and measure it often. Knowing how your team members feel, about the details that you can and cannot control, is essential in deciding the appropriate next steps.
Once results have been collected through continuous surveys and an action plan has been established to address concerns, monitor any movement in the data so that challenges and opportunities can be noted and continuously improved.
Communication is essential and must be frequent and effective. It’s important to know which communication channels your team members are engaged with and to share information as transparently and often as possible. In ongoing communication, acknowledge what information has been gathered through impulse surveys and document actions taken to respond to employee feedback.
Through it all, make sure each team member feels appreciated for the vital care they help provide on a daily basis.
It is only when all voices are included, communication is transparent and workers feel valued in their roles that the health sector will be able to tackle impending staff shortages.
